I smiled and nodded when I read your post, because I've done exactly the same thing. I had two center backs both playing the stopper role, who would have been rushing up to break up attacks and leaving the keeper exposed. Even worse, I had two trequartistas, which seems a little like a band with two lead singers and no bass player.
The training and development piece is the one I'm still trying to implement, too. I have a long, long way to go there.
